HANDLING OVERQUALIFICATION EMPLOYEES: THE ROLE OF HRM

 

With the quick development of higher education in the world, more individuals have been receiving their proper higher education. The situation where the requirement of individual’s degree, skill, knowledge and capability are higher than what their positions should have met is abundant (Biaobin, 2021). Employee over qualification mean an employment situation where an employee skills, experience, education and other qualification exceed that the job requirements. Such mismatch between employee qualification and job description is gradually around the world. Managing overqualified employees presents a unique set of challenges for Human Resource Management. Overqualified employees, who having the skills and experience exceeding the job requirement, can be valuable assets if effectively combined into the organization (Erdogan, 2020).

The important step in managing overqualified employees is understanding their motivation for accepting the position. HR professional should conduct through interview to determine why candidates are interested in job position below their qualifications. Their motivations might include work life balance, a career shift or a preference for the company culture. Understanding these motivations help HRM align job role with the employee’s expectations and career goals (Dr.Greg Willard, 2024)

To utilize the overqualified employee’s skills, Human Resource Management must modify job roles. This involves expanding the scope of their responsibility, assigning more difficult task, or involving them in special projects. Providing opportunities for these employees to use their skills and knowledge HR can enhance job satisfaction and prevent dullness or frustration (Sunghyuck Mah, Chengquan Huang & Seokhwa Yun, 2024)

Clear and open communication is key to managing overqualified employees. Human Resource Management always check in with these employees to discuss their job satisfaction, career goals and any concerns they have. Open lines of communication help in addressing issues before they deteriorate and ensure that overqualified employee’s feel valued and heard.

Professionals need to have a deep understanding and pay attention to the need of overqualified employees, offering clear career development opportunities is essential for retaining them.  HRM should create ways to development and continuous leaning. Encouraging, mentorship programs, leadership training, access to advance certifications should include on their training. Inventing in their professional growth, HRM can keep these employees engaged and motivated (Lin, 2024).

Overqualified employees bring a wealth of knowledge and experience that can be influenced for organizational growth. Human Resource Managements involvement in guiding less experiences staff, leading cross functional teams, driving innovation initiatives. Their knowledge can be significant asset in improving processes, developing leaning culture and achieving strategic goals.

It is important for HR to ensure that overqualified employees do not become a source of offence among other staff. Clear communication about the reasons for their hiring, their roles and their contribution can help mitigate any negative perception. Ensuring fair and transparent recognition and reward system can maintain overall team morale (Dumani, 2015).

Managing overqualified employees via offering them flexible work arrangement help HRM. Flexible hours, option for remote work, personal preference should include on this. Flexibility enhance job satisfaction and loyalty among overqualified employees (lucasjames, 2024).

Providing regular feedback and recognizing the contributions of overqualified employees is essential. Human Resource Management should implement a healthy performance management system that acknowledges their achievement and provides continues feedback. Regular recognition can enhance morale and reinforce their sense of belonging and purpose within the organization (Dumani, 2015).


Pros & Cons of hiring over qualified employees

Pros

  • Overqualified employees may require less training and thus reach full productivity levels quicker that someone else would, meaning training cost may reduce
  • Overqualified employees may be positioned to advance quickly in the organization, which can be help with succession planning and employee development programme
  • Overqualified employees experience bring different perspective to the role
  • Reducing training time and cost
  • Enhancing the skill level and ability of other team 

Cons

  • An overqualified employees may be a turnover risk, organization cannot give the challenges and role best suit to them for quickly enough
  • There is risk on unhappy on the role, a dissatisfied employee may quickly become less engaged and burden on morale.
  • Payroll budget need to be adjusted to accommodate a more experienced employee

Strategic Human Resource Management practices requires to handle overqualified employees. Managing overqualified employees creatively, organizations can harness their potential and reduce turnovers and develop more dynamic and capable workforce. Human Resource Management can transform potential challenges into opportunities for growth, innovation and enhance organizational performance.
